Understanding Psychosocial Claims and their impact in the Workplace …
Tuesday morning’s Psychosocial Risk Workshop that I facilitated at the Dark Horse Café Wickham wasn’t just another event on the calendar.
The Safety challenges for all Workplaces …
It was a pivotal moment; a gathering of minds, experience and industry diversity coming together for a critical cause. Attendees came from manufacturing, NDIS, aged care, allied health, facial profiling, allied health, nursing, business, safety and food service. Each person brought their own lens, their own challenges and their own insights. Together, we created something rare: a space for genuine, raw and honest conversation about psychosocial harm in the workplace.
This is not about ticking boxes or staying compliant with legislation. This impacts real people in real workplaces dealing with real pressure. Discussions centred around the unspoken stressors; the culture issues swept under the rug and the mental injuries that are often dismissed until it’s too late.
As a safety professional, I see it too often. Managers paralysed by complexity. Workers silenced by stigma. Directors unaware of the storm brewing beneath their own leadership teams. And yet, psychosocial risk is not a trend; It’s not a luxury concern; It is a legal, financial and moral obligation that every business in NSW must face head-on their safety obligations as the PCBU.
What Is Psychosocial Risk?
Importantly, psychosocial risk refers to anything in the design or management of work that increases the risk of work-related stress or mental harm. This includes job demands, low job control, poor support, bullying, harassment, role conflict, and exposure to traumatic events. These risks don’t just affect mental wellbeing. They impact productivity, retention, absenteeism, safety performance, and workers compensation costs.
With the NSW workers compensation reforms coming into play in 2025, the responsibility on PCBUs (persons conducting a business or undertaking) to actively manage psychosocial hazards is no longer optional. It is enforceable.
But legislation alone doesn’t shift culture …
The Power of Shared Experience …
What made this week’s workshop so effective was the diversity in the room. There were WHS professionals, clinical experts, frontline workers, business owners, and those working in community services. Everyone had a story. Everyone had seen or experienced the impact of unresolved psychosocial harm.
We talked about the pressure of unrelenting workloads, the isolation that comes from poor leadership, the cost of conflict avoidance, and the way seemingly “minor” behaviours can create long-term distress. We unpacked real case scenarios. We reflected. We connected. We learned.
And the key takeaway? People want change, but they need permission to act. They need tools, frameworks and leadership who walk the talk.
It Starts with Leadership …
Leaders set the tone. If leaders ignore red flags, so will the rest of the team. If they model transparency, boundaries and empathy, the ripple effect is powerful.
Psychosocial safety isn’t about turning workplaces into counselling centres. It’s about building clarity, fairness, respect, and responsiveness into everyday practice.
That means:
- Clear role descriptions
- Manageable workloads
- Respectful communication
- Access to debriefing and support
- Processes for addressing bullying or poor conduct
Why This Can’t Stay in the “Too-Hard Basket” …
One of the biggest hurdles is the perception that psychosocial risk is too complex or too intangible. But avoiding it is no longer an option.
We’ve seen the damage: claims on the rise, fractured teams, reputational damage, mental health crises, and the bottom-line impact that follows.
The good news? It doesn’t take perfection. It takes commitment.
Workplaces that start small by having conversations, reviewing policies, investing in leadership development see immediate results. Engagement increases. Trust grows. People feel safer, more valued and more likely to speak up before things escalate.
Your Workplace, Your Responsibility …
I urge the PCBU – businesses, directors and leaders: don’t wait for a claim to take psychosocial safety seriously. Don’t wait for legislation to knock on your door. Create a workplace where people can bring their full selves to work without fear.
The most successful organisations in 2025 and beyond will be those who start building that foundation today.
